Why motivation matters

  • Motivation affects the direction, effort and persistence of behaviour and may support productivity, retention and service. Performance also depends on skills, equipment, processes and working conditions; a motivated person can still face constraints.
  • Absence or staff departures have many possible causes. Illness, emergencies, caring needs, transport or career changes should not automatically be labelled low motivation. Labour turnover measures leavers over a defined period, often relative to average staff; interpret the context and reasons.

Theories

  • Named historical theories are extension content for this lesson; AQA GCSE states that specific motivation theories will not be examined. Maslow’s conventional five categories are physiological, safety, belonging/social, esteem and self-actualisation. Needs can overlap and the model should not be treated as a rigid sequence for every person.
  • Herzberg distinguishes job-context hygiene factors, such as pay or conditions, from satisfying job-content factors, such as achievement, recognition or responsibility. Apply this theoretical distinction critically rather than claiming pay can never motivate. Taylor emphasised financial incentives alongside systematic work methods, selection and training, not pay alone.

Financial methods

  • Salary is commonly quoted for a year and paid in regular instalments; an hourly wage uses hours and an agreed rate. Piece rate links pay to qualifying items; commission links pay to sales. Bonuses, performance-related pay and profit sharing follow particular scheme conditions and may combine with base pay.
  • Fictional gross-pay calculations: 8 × £15 = £120; £24,000 ÷ 12 = £2,000 monthly; £200 base + (2% × £5,000) = £300. These omit deductions and other employment details and do not establish lawful or recommended rates.
  • Non-cash benefits such as pensions or a company car have monetary value, although exam specifications may classify fringe benefits differently. Do not infer the financial/non-financial exam label only from whether the employer pays to provide a benefit.

Non-financial methods

  • Rotation moves staff among tasks; enlargement adds a range of tasks at a similar level; enrichment adds meaningful challenge or responsibility. Empowerment gives appropriate decision discretion with accountability, training and information. These approaches can overlap but are not identical.
  • Recognition, teamwork, training, progression or suitable flexible arrangements may support motivation. They still involve costs and practical constraints. More tasks without support can feel like extra workload, so discuss the actual job and employee response.

Choosing methods

  • Choose against the work and problem: are results measurable and influenced by the employee, are quality and teamwork important, what do staff value, and are criteria fair and affordable? A pay method being measurable does not make it universally best.
  • Volume incentives may encourage speed at the expense of quality; sales incentives may encourage unsuitable selling if poorly designed. Enrichment requires skills and support. Monitor relevant outcomes and employee feedback rather than relying on a theory label.

Evaluating

  • Financial and non-cash methods can have short- or longer-term effects depending on design, fairness, context and implementation. There is no universal rule that one lasts longer or that every worker values the same combination.
  • For a fictional defect problem under a rushed output target, compare better quality measures, training, workload and job design before choosing another incentive. Weigh benefits against cost, fairness, possible gaming and effects on customer service. Review evidence after a change.
